新人看護師の組織社会化におけるプロアクティブ行動が職場適応状態に及ぼす影響

Influence of Proactive Behaviors in Organizational Socialization of New Graduate Nurses on Their State of Workplace Adaptation

要旨

　目的：新人看護師の組織社会化におけるプロアクティブ行動が職場適応状態に及ぼす影響を検討する．

　方法：新人看護師1,349名を対象に，新人看護師の組織社会化におけるプロアクティブ行動尺度，職場適応状態尺度を用いて質問紙調査を行った．新人看護師の組織社会化におけるプロアクティブ行動は，職場適応状態に影響するという仮説を立て，多重指標モデルを作成し，共分散構造分析を行った．

　結果：有効回答272名を分析対象とした．モデルの適合度は，GFI＝.963，AGFI＝.922，CFI＝.965，RMSEA＝.074であった．すべてのパス係数は.1％水準で有意を示し，［プロアクティブ行動］から［職場適応状態］へのパス係数は.77，決定係数は.59を示した．

　結論：新人看護師の組織社会化におけるプロアクティブ行動は，職場適応状態に影響を及ぼすことが明らかになった．新人看護師が職場に適応するためには，組織からの働きかけだけでなく，新人看護師自身もプロアクティビティを発揮する重要性が示唆された．

　Aim: This study examined the influence of proactive behaviors in organizational socialization of new graduate nurses on their state of workplace adaptation.

　Methods: A questionnaire survey was conducted with 1,349 new graduate nurses using the Scale of Proactive Behaviors in the Organizational Socialization of New Graduate Nurses and the Workplace Adaptation State Scale. As it was hypothesized that proactive behaviors in organizational socialization would influence the nurses' state of workplace adaptation, multiindicator models were created, and covariance structural analysis was performed.

　Results: The study analyzed 272 valid responses. The model's goodness of fit was GFI＝.963, AGFI＝.922, CFI＝.965, and RMSEA＝.074. All path coefficients were significant at the .1％ level, with a path coefficient from [proactive behaviors] to [the state of workplace adaptation] of .77 and a coefficient of determination of .59.

　Conclusion: Proactive behaviors in the organizational socialization of new graduate nurses influenced their state of workplace adaptation. The results suggest the importance of not only encouragement from organizations but also the proactive behaviors of graduate nurses in workplace adaptation.
