 Workstyle reforms in healthcare have focused primarily on limiting physicians’ working hours. However, this approach used alone does not necessarily improve physicians’ professional fulfillment or the quality of their education. This review summarizes a keynote lecture by a professor who significantly expanded recruitment in an obstetrics and gynecology department through education and organizational reform, and the implications for anesthesiology are then discussed. The lecture proposes repositioning physician well-being as the starting point for reform, and it emphasizes collaborative contribution, self-efficacy through mastery, engagement in education, work-life integration, and social recognition as core elements of professional well-being. Strengthening these elements enhances physicians’ creativity and productivity, improves staff retention, and yields sustainable work patterns as downstream outcomes. Practical strategies included redesigning clinical education through concise pre-learning techniques, active participation, and immediate reflection, along with leadership behaviors that foster social interest within teams. Applying this framework to the field of anesthesiology suggests that fostering social interest and emotional organizational commitment supports both workforce stability and continuous professional development. A well-being-centered perspective can serve as a future-oriented foundation for integrating workstyle reforms with education and organizational culture in anesthesiology.
