目的:看護師の組織貢献意識には、組織コミットメントおよび目標管理に対する受容度が関係するという仮説を設定し、検証することを目的とした。
方法:2011年7月〜9月に、北陸3県の病床数300〜500床規模の目標管理制度を導入している病院に勤務する看護師550名を対象に、無記名の自記式留置法で調査を実施した。
結果:479名を分析対象とした。看護師の組織貢献意識と組織コミットメントの下位概念「情動的コミットメント」(r=0.335,p<0.01)、「継続的コミットメント」(r=0.102,p<0.05)との間に、有意な相関を示した。また、看護師の組織貢献意識と目標管理に対する受容度との間においても、有意な相関を示した(r=0.292,p<0.01)。
Abstract
Purpose: This study aimed to establish and investigate the hypothesis that the nurses' awareness of organizational contribution is correlated with organizational commitment and the degree of acceptance of the management by objectives system.
Methods: An anonymous self-administered survey was conducted between July and September 2011. Participants were 550 nurses from hospitals with 300-500 sickbeds in three prefectures in the Hokuriku district where the management by objectives system had been introduced.
Results: On analyzing responses from 479 nurses, a significant correlation was observed between the nurses' awareness of organizational contribution and the organizational commitment-related subordinate concepts of "emotional commitment"(r=0.335, p<0.01) and "continual commitment"(r=0.102, p<0.05). Moreover, a significant correlation was observed between the nurses' awareness of organizational contribution and the degree of acceptance of the management by objectives system(r=0.292, p<0.01).
